Abstract

Penelitian ini bertujuan untuk menganalisis pengaruh employee engagement dan self-efficacy terhadap kinerja karyawan dengan job satisfaction sebagai variabel mediasi pada PT Pertamina Trans Kontinental. Metode yang digunakan adalah pendekatan kuantitatif dengan teknik path analysis melalui Structural Equation Modeling (SEM) berbasis Partial Least Square (PLS) menggunakan perangkat lunak SmartPLS versi 3.29. Populasi sekaligus sampel penelitian berjumlah 40 orang karyawan tetap, dengan teknik sensus karena jumlahnya terbatas. Instrumen penelitian berupa kuesioner tertutup dengan skala Likert lima poin. Hasil analisis menunjukkan bahwa employee engagement dan self-efficacy berpengaruh positif signifikan terhadap job satisfaction. Selain itu, employee engagement dan job satisfaction terbukti berpengaruh positif signifikan terhadap kinerja karyawan. Namun demikian, self-efficacy tidak menunjukkan pengaruh yang signifikan terhadap kinerja karyawan secara langsung. Di sisi lain, job satisfaction secara signifikan memediasi hubungan antara employee engagement dan kinerja karyawan, namun tidak mampu memediasi hubungan antara self-efficacy terhadap kinerja. Temuan ini menegaskan bahwa kepuasan kerja memiliki peran penting dalam menjembatani faktor psikologis dan perilaku terhadap kinerja. Implikasi teoretis penelitian ini adalah memperkuat literatur terkait peran mediasi job satisfaction, sedangkan implikasi praktisnya mendorong manajemen untuk fokus pada penguatan keterlibatan dan keyakinan diri karyawan guna meningkatkan kinerja. Keterbatasan penelitian ini terletas pada ukuran sampel yang kecil dan cakupan lokasi yang terbatas, sehingga temuan belum dapat digeneralisasi secara luas. Penelitian selanjutnya disarankan memasukkan variabel baru seperti budaya organisasi dan religiusitas, serta memperluas sektor dan lokasi penelitian agar hasil lebih generalisabel.
